Europe's defence awakening, marked by increased spending and strategic ambitions, is encountering a critical bottleneck: a shortage of skilled personnel. The European defence industry, employing approximately 581,000 people, is experiencing a sharp rise in labour demand, with job postings remaining over 40% higher than pre-2022 levels.

Recruitment difficulties for engineers, technicians, and digital specialists are widespread, even as governments pledge substantial investments. The European Commission acknowledges skills gaps as a structural constraint that could undermine Europe's security. With the median age of high-tech manufacturing workers around 42-44, tapping into younger talent pools is imperative.

The challenge extends beyond numbers; defence increasingly requires advanced Artificial Intelligence skills also sought by civilian sectors, intensifying competition. Years of underinvestment, an ageing workforce, and fragmented training systems have depleted specialised skills. Attracting younger talent requires competitive salaries, clear career paths, and highlighting the purpose-driven nature of defence work, which appeals to nearly two-thirds of young people.

Addressing this requires a strategic approach to talent management. The sector needs to be perceived as an attractive employer, offering competitive wages, career mobility, and a strong narrative connecting defence to public good and technological innovation. The EU is initiating reskilling programs, while individual companies and member states are investing in trainee programmes and apprenticeships to foster paths into the sector.
